If polarization continues, mid-level roles centered on routine processing and coordination will keep facing automation and outsourcing pressure. If it reverses, technology augments mid-level productivity and new middle roles emerge, such as coordinators linking people and technology or translators between the front line and management. A redesign that works under both: first, decompose your job into tasks versus judgment, relationships, and creation, and deliberately raise the share of the latter. Second, combine expertise across industries or functions, for example regulatory knowledge with data analysis, or sales with product depth, to stand at an intersection that is hard to replace. Third, move to the side that wields the technology, leading the automation of your own role and becoming its designer. Fourth, accumulate a track record and network that hold value outside your organization, so your worth persists even if your employer changes.
Research by David Autor, Frank Levy, and Richard Murnane showed that computerization substitutes for routine cognitive tasks while complementing non-routine analytical and interpersonal tasks, explaining labor-market polarization. The framework teaches that automation exposure should be assessed by the nature of tasks, not job titles. Two managers with the same title differ enormously in exposure if one spends time compiling reports and the other developing staff and negotiating across departments. Looking ahead, some argue generative AI will reach non-routine cognitive work and transform polarization, while others, including Autor himself, argue AI could raise middle-skill productivity and narrow gaps; no probability can be assigned. Under either scenario, shifting your task mix toward judgment, relationships, and creation, standing at the intersection of several domains, and becoming a user of the technology preserves value. This is both a defense of your position and an offensive move to be first into the new middle roles.
Leading the automation of your own role reduces work for yourself and colleagues in the short term, creating tension in position and relationships. Expertise at an intersection takes time to be recognized and may not fit existing job grades or pay structures. Redesigning mid-career is harder than for younger workers because learning costs coincide with heavy family financial responsibilities.
Present automation proposals paired with a plan for how freed time will be used, and co-design new roles with your manager and peers. Make intersection expertise visible by deliberately creating venues for recognition, such as internal projects or industry presentations. Treat the redesign as a multi-year plan, secure household financial slack, and begin by gradually shifting your task mix within your current role.
