First, each partner writes down where they want to be in ten years across work, family, location, and finances, then shares it. Next, lay out several options rather than a binary: assignment with the partner accompanying; decline the assignment and prioritize the promotion; sequence both by shifting timing; a temporary period living apart. Evaluate each on income, career impact (including the accompanying partner's work authorization and re-entry prospects), timing of children and childcare arrangements, distance from both families, and physical and emotional strain. Hold several time-boxed conversations rather than deciding at once, and explicitly discuss long-term fairness so that one partner does not always yield, for example agreeing whose career takes priority now and reversing it at the next major opportunity. Negotiate with employers over assignment timing, spousal employment support, a guaranteed role on return, and alternative opportunities if the promotion is deferred. To reduce regret, document the reasons and assumptions behind the decision and set a review date two years out, and incorporate elements of the path not taken, such as joining short-term international projects even after declining the assignment.
In Couples That Work, INSEAD's Jennifer Petriglieri draws on a long-term study of dual-career couples to identify three transitions they face. At the first major transition, typically a collision of opportunities and constraints like this one, couples who explicitly negotiate their values and rules for long-term fairness rather than deciding ad hoc whose career comes first sustain both the relationship and both careers far better. HR research also repeatedly identifies the accompanying partner's adjustment and career interruption as a leading cause of failed international assignments. A strong answer considers multiple options and sequencing rather than a binary, includes often-overlooked factors such as the accompanying partner's career and childcare arrangements, structures the conversation around fairness and repeated dialogue, and builds in employer negotiation and a post-decision review. Merely saying the couple should talk it through is insufficient.
Promises to reverse priority at the next opportunity often go unkept because the next opportunity's timing is unknown. Employers may not provide spousal employment support or re-entry guarantees, and if the partner's profession is regulated, working abroad can be practically impossible. Pregnancy and childbirth rarely follow a schedule, and assumptions can collapse.
Tie fairness to time limits rather than vague next opportunities, for example capping the assignment at three years followed by a period prioritizing the accompanying partner's career, and translate it into concrete actions such as budgeting for that partner's credential renewal and re-entry support. Where employer support is thin, use it as a negotiating point and keep declining the assignment on the table. Write into the plan the conditions under which the couple will renegotiate if assumptions fail.
